Empowering SMEs as Internal Trainers

A multi-phased "Applied Learning" journey for a global heavy-equipment manufacturer that equipped technical specialists with facilitation and design tools, evidenced by individual participant wins across safety and technical domains.

Context

A leading manufacturer of heavy machinery faced a significant challenge in cascading mission-critical knowledge from its Subject Matter Experts (SMEs) to frontline teams. While these specialists possessed deep technical expertise, they often lacked the tools to design and deliver engaging learning experiences that translated into on-floor application. This is a recognized systemic gap; research suggests that while 80% of corporate knowledge resides with SMEs, the "transfer efficiency" of this knowledge is often low due to a lack of formal instructional training. The need was identified to transform these technical experts into effective internal facilitators who could drive safety, quality, and technical readiness.

Solution

The intervention was designed as a developmental journey focused on shifting technical experts from a "presentation" mindset to a "facilitation" mindset. The participants learnt to apply design and delivery principles through immediate practice:

  • Session Architecture: The participants learnt to structure their workshops around specific learning outcomes, ensuring that technical content was preceded by clear context-setting to build audience rapport.

  • Visual Distillation: Technical specialists learnt to replace text-heavy decks with interactive analogies. For instance, complex risk-assessment theories were redesigned using relatable metaphors to make abstract safety concepts memorable.

  • Facilitative Presence: The focus was on mastering non-verbal communication, voice modulation, and managing tough audience questions to move from a lecture style to a two-way dialogue.

  • Impact-Driven Design: The facilitators learnt to create structured session planners and assessments to ensure their own training outcomes were tangible and aligned with business priorities.

Impact

The success of the program was evidenced through a post-intervention audit where individual participants demonstrated the practical application of their new skills:

  1. Technical Session Redesign: One facilitator successfully overhauled a session on a critical technical transition (BS4 to BS5), moving from theoretical delivery to a design that helped participants discover and close their own knowledge gaps.

  2. Safety Awareness Wins: Following an operational incident, a participant used the new facilitation tools to lead a safety session that achieved 85% coverage across the workforce, earning appreciation from both senior leadership and union representatives.

  3. Individual ROI: The shift in delivery quality led to immediate results for participants, including repeat workshop requests from business units and the successful transformation of previously monotonous compliance modules into interactive sessions.

  4. Behavioral Maturity: Audit feedback confirmed that trainers were demonstrating a more confident and mature approach to knowledge sharing, evidenced by improved time management and higher engagement scores in their subsequent sessions.
